Why Technical Brilliance Isn’t Enough Anymore: Reflections on Leadership Capability in Professional Services

There’s a conversation I’ve been having more and more lately with leaders across professional services, financial services, and accounting firms.

The topic?

The growing leadership capability gap that many firms are quietly battling right now. 

Because the reality is this: 

We are still promoting technically brilliant people into leadership roles… and then expecting them to magically know how to lead. 

And those are two entirely different skill sets. 

Over the years, I’ve worked with thousands of leaders across professional services, advice firms, and corporate organisations, and I see the same pattern repeatedly: 

A technically exceptional individual contributor gets promoted because they are brilliant at execution, client delivery, problem solving, or technical expertise. 

But nobody has actually taught them how to: 

  • lead people
  • delegate effectively
  • manage underperformance  
  • drive accountability  
  • lead change  
  • communicate with influence  
  • navigate difficult conversations  
  • build culture  
  • or create engagement within a team  

So what happens? 

They continue operating like a high-performing individual… while carrying the title of a leader. 

And eventually, overwhelm kicks in. 

The Shift Most Leaders Are Never Prepared For 

One of the biggest insights we discussed on the podcast was this: 

Leadership is not just a skill shift. 
It’s a mindset shift. 

As an individual contributor, success is often about: 

  • execution  
  • control
  • expertise
  • solving problems yourself
  • producing outcomes

But leadership requires something completely different. 

Leadership is about: 

  • influence
  • communication
  • emotional intelligence
  • clarity
  • coaching
  • accountability
  • alignment
  • trust
  • and getting results through people, not just from yourself

That’s a huge transition. 

And yet many organisations still rely on a “sink or swim” approach to leadership development. 

We would never place an accountant, lawyer, doctor, or adviser into a technical role without training them first. 

But we regularly put people into leadership positions and simply hope they’ll figure it out along the way. 

Why Delegation Feels So Hard 

One of the topics that always resonates deeply with leaders is delegation. 

Because most leaders know they should delegate. 

But emotionally? 
They struggle with it. 

The phrase I hear constantly is: 

I can just do it better myself.

And maybe right now, that’s true. 

But leadership isn’t about protecting control. 
It’s about building capability. 

Delegation is not about getting work off your plate. 

It’s about: 

  • developing confidence in others
  • creating accountability
  • building team capability
  • reducing key-person dependency  
  • empowering people  
  • and allowing leaders to focus on the highest-value activities they should actually be leading  

Yes, there’s short-term discomfort. 

But sustainable leadership and scalable businesses cannot exist if every important decision, process, or outcome sits with one person. 

The Leadership Capability Gap Is Also a Communication Gap 

Another major challenge we discussed was communication. 

Many leaders are exceptional communicators with clients… but not necessarily with their own teams. 

And often, it comes back to this: 

Nobody ever taught them how. 

Leadership communication requires: 

  • clarity
  • emotional intelligence  
  • active listening
  • feedback capability  
  • difficult conversation skills  
  • coaching ability  
  • empathy  
  • adaptability  

And in today’s environment, those skills matter more than ever. 

Because we’re no longer leading one type of workforce. 

We’re leading four generations simultaneously. 

Multigenerational Leadership Isn’t a Problem – It’s an Opportunity 

This is one of the areas I think many businesses misunderstand. 

There’s often conversation around “generational conflict.” 

But I actually think we should be looking at generational opportunity. 

Younger professionals today are asking different questions about work. 

They want: 

  • purpose
  • growth
  • collaboration
  • flexibility
  • meaningful leadership  
  • communication
  • development  
  • and clear progression pathways  

And honestly? 

Some of those expectations are forcing organisations to become better. 

At the same time, experienced leaders bring incredible wisdom, resilience, business acumen, and perspective. 

The opportunity is not choosing one over the other. 

It’s blending them together. 

When organisations create environments where: 

  • experienced leaders mentor  
  • emerging leaders innovate  
  • collaboration is encouraged  
  • and leadership evolves alongside workforce expectations  

…businesses become significantly stronger. 

Leadership Development Cannot Be Left to Chance 

One of the final things Mark and I discussed was what firms should focus on over the next few years. 

And for me, there are two critical priorities. 

1. Get clear on your North Star

Many businesses know the revenue they want. 
Few have absolute clarity on the strategy to achieve it. 

Leadership teams need: 

  • clear direction  
  • aligned priorities  
  • strategic initiatives  
  • accountability
  • and clarity around what success actually looks like  

2. Build leadership capability intentionally

Not accidentally. 

Technical capability matters. 
But leadership capability determines whether organisations can: 

  • retain talent  
  • build culture  
  • scale sustainably  
  • drive innovation  
  • improve engagement  
  • and create long-term performance  

Leadership is not something people simply absorb through osmosis. 

It requires: 

  • development  
  • frameworks  
  • coaching  
  • support  
  • reflection
  • and practical application  

Because great leaders are not born fully formed. 

They are developed. 

Conversation by conversation. 
Decision by decision. 
Moment by moment. 

And if businesses want to thrive into the future, leadership development can no longer be optional. 

It has to become strategic.
