Preparing for the Leader Your Business Needed You to Become 

I could see the next stage coming… and I knew I didn’t yet have the leadership capability to get there.

There are moments in almost every leader’s career where they realise something important. 

Not that they’re failing. 

Not that they’re incapable. 

But that the next version of their business is going to require the next version of themselves

That was exactly where Xavier Cachia, General Manager at CCA Financial Planners, found himself. 

Rather than waiting until growth exposed the gaps, Xavier made a conscious decision to prepare early. 

His story perfectly captures why we’ve evolved our leadership community into the Collective Intelligence Leadership Community

When I asked Xavier what prompted him to join our community, his answer wasn’t about solving a current problem. 

It was about preparing for a future opportunity. 

As his organisation continued to grow, he could already see another stage approaching. 

He knew the leadership approach that had helped him reach this point wouldn’t necessarily be the one that would carry the business forward. 

One sentence summed it up beautifully: 

It was really a preparation decision for future Xavier and future CCA.”

I love this mindset. 

Too many leaders invest in development only after they’re overwhelmed. 

The strongest leaders invest before they’re forced to. 

Leadership isn’t simply about solving today’s problems. 

It’s about preparing for tomorrow’s responsibilities. 

One of the most powerful parts of Xavier’s story wasn’t learning a new framework. 

It was changing how he saw himself. 

Although he’d stepped into the role of General Manager, he admitted it took time to truly embrace that identity. 

Rather than confidently owning the position, he was still thinking like the leader he’d previously been. 

His biggest shift became recognising that he had earned his seat – and giving himself permission to lead accordingly. 

As he put it: 

I needed to own it in a healthy way and lead with strength through that perspective.

Leadership isn’t just about learning new skills. 

It’s often about developing the confidence to step fully into the role you’re already in. 

Because every new level of leadership requires a new level of thinking. 

Perhaps my favourite part of Xavier’s story was how quickly he translated learning into action. 

One lesson in particular immediately changed the way he leads. 

Communicating expectations. 

As leaders, we often assume people know what success looks like. 

But they can’t consistently deliver what’s expected if they don’t know what “great” actually looks like. 

Xavier explained it simply: 

Clear communication of expectations leads to much better results.

He’s now intentionally defining what success looks like for his leaders and watching that clarity flow throughout the organisation. 

When expectations become clearer… 

  • Teams become more confident. 
  • Conversations become easier. 
  • Accountability becomes healthier. 
  • And performance improves. 

Sometimes leadership isn’t about adding more complexity. 

It’s about making things unmistakably clear. 

When we spoke with founding members of our community over the last month to get their feedback and insights, we expected to hear people talk about coaching, frameworks and leadership tools. 

Instead, they kept describing something much bigger:

  • Confidence. 
  • Space to think. 
  • Real conversations.
